Background Correctional facilities in Nusakambangan face overcrowding (2365 inmates vs 2027 capacity) and limited officers. Officers work long shifts, often performing multiple roles, creating pressure and stress. Organizational Citizenship Behavior (OCB) becomes crucial to maintain performance. Transformational Leadership (TL) is expected to inspire and foster OCB through attitudes like commitment, satisfaction, and self-efficacy.
Research Objectives Examine whether TL directly influences OCB. Investigate the mediating roles of Affective Organizational Commitment (AOC), Job Satisfaction (JS), and Job Self-Efficacy (JSE). Provide empirical evidence on how attitudes bridge leadership and OCB in high-pressure contexts.
Conceptual Framework TL as independent variable, OCB as dependent variable. AOC, JS, and JSE serve as mediators. Triple mediation mechanism: TL indirectly drives OCB through these attitudes. Insert Figure 1 from journal (Conceptual Framework, page 9).
Research Methodology Design: Quantitative, causal research. Sample: 224 correctional officers (purposive sampling). Data collection: Time-lagged (3 waves in 1 month). Instruments: Likert scale (TL:20, AOC:8, JS:10, JSE:10, OCB:15). Analysis: Structural Equation Modeling (SEM) using AMOS 24.
Conclusion Transformational Leadership alone does not significantly influence OCB. However, TL indirectly drives OCB through AOC, JS, and JSE. Triple mediation is the pathway from leadership to OCB in high-risk environments.
Implications Theoretical: Strengthens literature showing TL affects OCB indirectly via mediators. Practical: Organizations should develop transformational leaders to boost commitment, satisfaction, and self-efficacy. Future research: Test in different contexts, larger samples, and include moderating variables.
